Qualitative Design of an Individual Development Model in the Banking Sector

This study aims to design and explain a qualitative model of individual development tailored to the specific characteristics and requirements of the Iranian banking system. A qualitative research design based on qualitative content analysis was employed. The study population consisted of senior managers and human resource experts in the Iranian banking sector, selected through purposive and snowball sampling. Data were collected via semi-structured interviews, transcribed verbatim, and analyzed using open, axial, and selective coding. The analytical process continued until theoretical saturation was achieved, leading to the development of a comprehensive conceptual model. Data analysis resulted in four main themes: individual factors, managerial factors, organizational factors, and environmental factors. Individual factors, particularly self-efficacy, learning orientation, and professional ethics, emerged as the most influential components. Managerial behavior, organizational structure and culture, and external social and family conditions were identified as key contextual elements shaping individual development. The proposed model conceptualizes individual development in banking as a multidimensional and systemic phenomenon, emphasizing the need for integrated human resource strategies that simultaneously address personal, managerial, organizational, and environmental dimensions.
