Validation of a Succession Planning Model for Elementary School Principals with an Emphasis on a Learning-Oriented Approach

Abstract

This study aimed to validate a succession planning model for elementary school principals with an emphasis on a learning-oriented approach. This applied study employed a quantitative descriptive-survey design. The statistical population consisted of elementary school principals, educational deputies, and human resource experts in the Tehran education system, of whom 384 were selected through simple random sampling. Data were collected using a researcher-developed questionnaire based on components identified in the qualitative phase of the study. Face validity was confirmed by 10 experts, and Cronbach’s alpha was 0.76. Data were analyzed using the Kolmogorov–Smirnov test, confirmatory factor analysis, and model fit indices. The Kolmogorov–Smirnov test indicated significance levels below 0.001 for all 14 constructs. Confirmatory factor analysis supported the 90-item measurement structure, with standardized factor loadings ranging from 0.532 to 0.821; all freely estimated loadings were significant at p < 0.001. Model fit indices were satisfactory across all dimensions. NFI ranged from 0.916 to 0.996, RFI from 0.922 to 0.999, IFI from 0.902 to 1.000, TLI from 0.916 to 1.000, CFI from 0.923 to 1.000, and GFI from 0.915 to 1.000. RMSEA ranged from 0.000 to 0.041, SRMR from 0.005 to 0.044, and CMIN/DF from 0.144 to 1.817. The validated model conceptualizes succession planning for elementary school principals as a multidimensional, sequential, and learning-oriented process encompassing successor competencies, organizational needs, developmental prerequisites, implementation stages, organizational and managerial support, process assessment, and evaluation of success or failure.
