Causal Modeling of the Relationships Between Paternalistic Leadership and Proactive Personality with Organizational Voice: The Mediating Roles of Relationship Quality and Psychological Empowerment

This study aimed to model the causal relationships of paternalistic leadership and proactive personality with organizational voice by examining the mediating roles of relationship quality and psychological empowerment among elementary school teachers in Urmia. This applied study employed a descriptive-correlational design based on structural equation modeling. The statistical population consisted of 2,800 elementary school teachers in Urmia during the 2025–2026 academic year, from whom 338 participants were selected using proportionate stratified random sampling. Data were collected using Cheng et al.’s Paternalistic Leadership Questionnaire, Buck’s Proactive Personality Scale, Zehir and Erdogan’s Organizational Voice Scale, Moradian et al.’s Relationship Quality Questionnaire, and Kanjanakan et al.’s Psychological Empowerment Scale. Data were analyzed using Pearson correlation, confirmatory factor analysis, and structural equation modeling with SPSS 28 and SmartPLS 3. Structural model analysis indicated that paternalistic leadership had no significant direct effect on organizational voice (β=0.067, p=0.286), although it positively predicted relationship quality (β=0.281, p<0.001) and psychological empowerment (β=0.232, p<0.001). Proactive personality had significant positive effects on organizational voice (β=0.144, p=0.037), relationship quality (β=0.334, p<0.001), and psychological empowerment (β=0.457, p<0.001). Relationship quality strongly and positively predicted organizational voice (β=0.541, p<0.001), whereas psychological empowerment had a significant negative effect on organizational voice (β=-0.162, p=0.042). Relationship quality significantly mediated the effects of both paternalistic leadership (β=0.152, p<0.001) and proactive personality (β=0.181, p<0.001) on organizational voice. Psychological empowerment did not significantly mediate the relationship between paternalistic leadership and organizational voice, but demonstrated a significant negative mediating effect between proactive personality and organizational voice (β=-0.074, p=0.046). Relationship quality appears to be the principal mechanism through which paternalistic leadership and proactive personality contribute to organizational voice. Accordingly, fostering trust, interpersonal support, and constructive leader–teacher relationships may be more effective in encouraging teachers’ voice behavior than merely strengthening their perceptions of psychological empowerment.
